Salary Negotiation for Freshers in India (2026 Scripts)

Short answer: Freshers can negotiate, but not everywhere. At TCS, Infosys, Wipro, Cognizant and the rest of the mass campus recruiters, fresher pay is a fixed track set centrally before your interview — ₹3.4 lakh for TCS Ninja, ₹7.09 lakh for Digital — and no conversation after the offer moves that number. At product companies, GCCs and funded startups the base sits inside a range, and three other lines are genuinely movable: the joining bonus, the variable guarantee and the joining date. Work out which employer you are talking to before you say a number.

Can freshers negotiate salary in India?

Sometimes. The split is by hiring model, not by how confident you feel.

Mass campus recruiters publish the number. TCS's own NQT hiring page for the 2026 batch lists three fresher bands: Ninja at a minimum of ₹3.4 lakh for undergraduates, Digital at ₹7.09-7.30 lakh, Prime at ₹9.09-9.30 lakh. One 190-minute test decides which band you are interviewed for. By the time the offer letter exists, your Advanced Coding score has already set the number.

That is why entry pay at the big services firms has barely moved in two decades. TCS still offers around ₹3.1 lakh and Infosys around ₹2.8 lakh at the standard entry band, People Matters reported in February 2026, citing India Today. Neeti Sharma, CEO of TeamLease Digital, gave India Today the structural reason: India produces more than 1.5 million engineering graduates a year and only a small share are immediately deployable, so the default package is priced for a large, mostly interchangeable pool.

The exception inside that pool is the specialisation. Sharma told India Today that entry-level roles in AI, cloud and cybersecurity pay 30-60% more than the standard package, with AI and machine learning fresher roles at ₹6-12 lakh and niche generative-AI roles crossing ₹22 lakh. That is not negotiation. That is choosing a different queue — which is what the off-campus drive guide is about.

What can you still move at a fixed-band employer?

Four things, and none of them is the CTC:

  1. The track. At TCS the gap between Ninja and Digital is roughly double, and the lever is the Advanced section of the NQT, which you sit before any offer exists. If you are still choosing where to apply, this is worth more than every script below.
  2. The location. HRA and location allowances differ by city, and some employers let you state a preference after selection. Ask before the letter is generated, not after.
  3. The joining date. Movable by two to six weeks, and worth asking for if another process is still running.
  4. The bond terms. Duration, whether the amount pro-rates month by month, and what triggers it. More on that below.

Everything else at a fixed band is a script that annoys a recruiter who has 400 letters to issue this week, and moves nothing.

Where do freshers actually have room?

Product companies, GCCs and funded startups. Three conditions make the room real.

A written competing offer. This is the only card that reliably moves a base number. Not a verbal "I am in process elsewhere" — the letter, with a number on it.

A band the recruiter cannot fill at the bottom. If the posting says 8-14 LPA and you cleared the loop at the top end, the recruiter has a reason to move you inside the band rather than restart the search.

A specialisation that is short of people. Naukri JobSpeak for October 2026, released on 3 November, put the index at 2,836 against 2,480 a year earlier — a 14% rise — with AI and machine learning roles up 32% and fresher hiring up 15%. A hot specialisation gives a fresher leverage a generalist does not have.

The evidence that asking works is mostly American, and should be read with that caveat. Resume Genius surveyed 1,000 full-time US workers in 2025: 55% did not negotiate their first offer, and of the 45% who did, 78% ended up with a better one and 51% had their number matched in full. A National Bureau of Economic Research working paper by Zoe Cullen, Bobak Pakzad-Hurson and Ricardo Perez-Truglia ran a field experiment with 3,858 US tech job seekers between May 2023 and February 2025. Candidates nudged to negotiate did so 61% of the time against 54% in the control group, and those who negotiated gained about $27,000 a year over their initial offer.

A US tech sample averaging seven years of experience is not an Indian fresher. But the direction is consistent across the smaller studies too, and the reason is structural: the recruiter's alternative is the next candidate from the same batch, and re-issuing a letter costs them more than a small movement inside a band they have already budgeted.

Which lever should you ask for first?

Lever Movable at Typical size Why it ranks here
Fixed base Product firms, GCCs, startups 5-15% of fixed Compounds into every future increment
Track or grade Any employer with more than one entry band Often 30-100% Decided by a test, not a conversation
Joining bonus Product firms, even without a competing offer One-time, weeks of pay Cheapest line for a recruiter to approve
Variable guarantee Product firms with a variable component 5-10% of CTC Only worth asking if the payout history is weak
Joining date Everyone 2-6 weeks Protects a second process

Read the table top to bottom only if you have a competing offer. Without one, start at the joining bonus.

Two cautions on the middle rows. A variable component is a target, not a promise: TCS withheld variable pay entirely for senior staff in the September 2026 quarter, the first time in at least two years, Reuters reported on 10 October 2026, with employees saying the company typically pays 50-100% of target. And a joining bonus does not raise your band, so next year's increment is calculated on the base, not the bonus. The full arithmetic of what reaches your bank account is in CTC vs in-hand salary.

What do you actually say? Four scripts

1. Product company, with a competing offer.

Thank you — I want to join. I have a written offer at ₹X fixed from another company. Your role is the one I would rather take. Is there flexibility to get the fixed component to ₹X plus 8 to 12%? If the base is already set at the band, I would take a joining bonus instead.

2. Product company, no competing offer.

I am excited about the role and ready to accept. Before I sign, is there a joining bonus attached to this band? And can you confirm what percentage of the variable actually paid out last year?

3. Fixed-band employer.

I understand the package is standard for the track. Two questions: is there any merit-based revision at six months, and can the joining date move to a specific date?

4. Asking for time.

I would like to accept. Can I confirm by the end of this week? I want to read the annexure properly before I sign.

That last one is not a tactic. It is how you find the bond clause before it binds you.

What is in the bond clause?

Service agreements of 12 to 24 months are standard for freshers at IT services companies, with a stated penalty if you leave early. Read three things: the duration, whether the amount pro-rates month by month, and what event triggers it.

The law is more forgiving than the letter suggests. Section 27 of the Indian Contract Act, 1872 voids agreements that restrain a person from practising a lawful profession, and the Supreme Court drew that line in Niranjan Shankar Golikari v Century Spinning and Manufacturing (1967): a bond can bind you during employment, but it cannot stop you working afterwards. Under Section 74, damages must be reasonable compensation for actual loss, and the Delhi High Court in Sicpa India Ltd v Manas Pratim Deb (2011) limited recovery to training costs the employer could actually prove.

None of which means ignore it. Companies rarely sue; they withhold the relieving letter, and a missing relieving letter ends the next offer. Ask what the real training cost is before you sign, and ask for the answer in writing.

What should you not do?

  • Do not bluff a competing offer. Background verification in India checks employment and documents, and recruiters in the same niche talk. AuthBridge's Workforce Fraud Files for H1 FY26, reported by The Economic Times, put the overall white-collar discrepancy rate at 4.33%, with employment verification at 11.15%.
  • Do not negotiate a mass-recruiter band. There is nothing there, and the recruiter remembers.
  • Do not negotiate after you say yes. The moment you accept, the number is closed for the year.
  • Do not accept a verbal promise. A revised number that is not in the offer letter does not exist.

Every later negotiation in your career starts from the number you accept now, which is why the same levers reappear with bigger numbers in the India IT salary negotiation playbook.

FAQ

Can freshers negotiate salary in India?

Yes at product companies, GCCs and startups, where the base sits in a range and a written competing offer can move it. No at TCS, Infosys, Wipro and other mass campus recruiters, where fresher pay is a fixed track decided by the entrance test.

How much can a fresher negotiate?

At a product company with a competing offer, 5-15% on the fixed component is a realistic ask. Without a competing offer, expect a joining bonus or a date change rather than a base revision.

Is the TCS or Infosys fresher package negotiable?

No. Both work from published bands — TCS lists a minimum of ₹3.4 lakh for Ninja and ₹7.09-7.30 lakh for Digital on its 2026 NQT page — and the band is set by your test score, not by a conversation after the offer.

Should I negotiate without a competing offer?

Ask about the joining bonus, the variable payout history and the joining date instead of the base. Those are movable without a second letter, and asking does not put the offer at risk.

Can a company withdraw an offer if I negotiate?

It can, and it occasionally does, but the risk is overstated. In the NBER field experiment with 3,858 tech job seekers, candidates encouraged to negotiate gained about $27,000 a year on average, and losing the offer was not the pattern.
